How to Choose HRMS Software in Pune: A 2026 Buyer's Guide
Most HRMS demos look identical. The differences that matter — Maharashtra PT slabs, shop-and-establishment rules, payroll accuracy at scale — never appear in the sales deck.
Choosing HRMS software in Pune comes down to three questions: does it handle Maharashtra statutory rules correctly out of the box, will it still work at three times your current headcount, and can you get your data out if you leave? Everything else — dashboards, mobile apps, engagement modules — is easy to demo and rarely the reason an implementation fails.
What Pune companies specifically need
Pune's employer mix is unusual: IT and engineering services around Hinjewadi and Kharadi, manufacturing across Chakan, Ranjangaon and the PCMC belt, plus a dense layer of SMEs and startups. Each has different pressure points.
- Maharashtra Professional Tax with the correct slabs and the state's monthly and annual return cycle, including the different treatment for male and female employees at the lower slabs.
- Shops and Establishments registers under the Maharashtra Act, generated on demand rather than reconstructed before an inspection.
- Shift and overtime rules for manufacturing — rotating shifts, night allowance, double-time overtime, weekly off compensation and contract labour running alongside permanent staff.
- Multi-state payroll if you have offices outside Maharashtra. PT is state-specific and differs sharply; minimum wages differ too.
- Bus and cab rosters for large IT campuses, which many Pune employers still manage in spreadsheets alongside attendance.
Statutory basics your HRMS must get right
| Item | What to verify in the demo |
|---|---|
| EPF | Correct wage-ceiling handling, employer split between EPF and EPS, and a valid ECR file that uploads without manual editing |
| ESIC | Eligibility by gross wage threshold, mid-year entry and exit handling, contribution-period logic |
| Professional Tax | Maharashtra slabs applied automatically, plus other states if applicable |
| TDS on salary | Old and new regime comparison, investment declaration and proof workflow, Form 16 generation |
| Gratuity | Eligibility tracking and provision reporting for finance |
| Bonus & leave encashment | Correct computation and taxability treatment |
Ask the vendor to run your last completed payroll month in their system during the evaluation and reconcile it to the rupee against what you actually paid. Every vendor will say yes to a feature checklist. Very few will pass a parallel run cleanly. This single test is worth more than the rest of the evaluation combined.
What HRMS software actually costs
Indian HRMS is usually priced per employee per month, often with a minimum billing headcount and a one-time implementation fee. Typical market ranges:
| Tier | Typical price | What you get |
|---|---|---|
| Basic payroll + attendance | ₹40 – ₹80 per employee/month | Payroll, leave, attendance, payslips, statutory reports |
| Full HRMS suite | ₹90 – ₹180 per employee/month | Adds recruitment, onboarding, appraisals, expenses, mobile app |
| Enterprise / custom | ₹200+ per employee/month, or licensed | Custom workflows, integrations, on-premise or private cloud |
| Custom-built platform | One-time build + AMC | You own it; economics improve above roughly 500–1000 employees |
Add implementation and migration — commonly ₹25,000 to ₹2,00,000+ depending on headcount and data mess. Budget for biometric hardware separately if you need it. Watch for costs vendors keep off the headline price: extra charge per statutory return, per additional state, per integration, and per user for admin logins.
Build or buy?
Buy if your rules are standard, you're under a few hundred employees, and you'd rather pay someone else to track statutory changes. Build if you have genuinely non-standard logic — unusual shift patterns, incentive schemes tied to production output, a mixed permanent-and-contract workforce, or a group structure that no product models — or if per-employee pricing at your headcount has become absurd. The honest crossover point for most Pune manufacturers and mid-size IT firms sits somewhere between 500 and 1000 employees, or earlier if your rules are complex.
Twelve questions to ask every vendor
- Will you run a parallel payroll on our last month's data before we sign?
- Who updates statutory rules when the law changes, and is it included in the fee?
- What is the exact per-employee price at our headcount, and what is the minimum billing?
- What is not included — list every add-on charge.
- How do we export all our data, in what format, and what does it cost?
- Can we run multi-state payroll, and what's the incremental cost per state?
- Which biometric and access-control devices integrate natively?
- Does it push journal entries to our accounting system, and how?
- What is the support SLA during the payroll processing window specifically?
- Who owns the data, where is it hosted, and what's the backup and recovery position?
- Can you show us a reference customer in our industry and roughly our size in Pune?
- What happens in month one if payroll is wrong — what's the escalation path?
Implementation is where projects die
The software is rarely the problem. Dirty master data is. Before go-live, clean your employee master — dates of joining, PAN, UAN, ESIC numbers, bank details, salary structures and leave balances. Run parallel for two full cycles. Go live at the start of a financial quarter, never in March. And name one internal owner with authority, because an HRMS rollout with no owner drifts for a year.
